Building an Assessment Library with Cognitive, Personality, and Job Skills Measures
Project Summary
We developed an assessment library combining behavioural, cognitive, skills-based, and self-report measures to support more informed recruitment and development decisions. The assessment suite included situational judgement scenarios, cognitive ability assessments, job-related skills evaluations, and personality, integrity, motivation, and cultural fit measures.
Situational judgement assessments used realistic workplace scenarios and multiple response formats, including multiple choice, ranking, Likert scales, and text-based responses.
The cognitive assessment suite measured key thinking abilities including critical thinking, numerical reasoning, verbal comprehension, problem solving, attention to detail, working memory, spatial reasoning, and visual perception. The skills-based assessments covered areas such as teamwork, empathy, negotiation, leadership, coaching, customer focus, adaptability, conflict management, decision-making, strategic thinking, communication, and learning agility, and more. Additional self-report measures assessed areas such as integrity, personality characteristics, perseverance, work motivation, workplace reliability, culture fit, and others.
To support implementation, we designed scoring algorithms tailored to each assessment format, created a mapping system to help companies identify the most appropriate assessment combination for their hiring goals. We developed participant instructions, marketing descriptions, and answer explanations. We also created custom 2D and 3D visual stimuli for assessments requiring visual processing, including abstract reasoning and working memory tasks, ensuring the assessments provided engaging measures of relevant skills.
The Challenge
Our partner needed to assess and introduce a wide range of capabilities on their hiring platform, from cognitive ability to workplace behaviours, personality, and role-specific skills. The challenge was creating a comprehensive assessment library that could adapt to different hiring and development contexts while maintaining consistency, fairness, and measurement quality across different formats. This required designing multiple assessment types, creating appropriate scoring approaches for each method, writing engaging and realistic assessment content, and building a flexible system that allows organisations onboarded on the platform to select the right combination of measures based on their specific objectives.

Our Solution
We developed an extensive library of 66 assessments covering cognitive abilities, workplace skills, personality traits, and culture fit. Each assessment was designed to measure a specific capability using evidence-based methodologies, allowing organisations to combine different assessments based on their hiring, development, or talent-management objectives.
